WHY THIS EXISTS

Sometimes the way we help creates
the dependency we want to reduce.

01 · WHAT YOU WANT
People who take ownership, show initiative and find solutions without constantly seeking your validation.
02 · WHAT YOU DO
Step in to keep things moving, provide answers, take responsibility for other people’s problems.
03 · WHAT HAPPENS
People wait for your answers. Not for lack of competence, but because the answer always arrives before they’ve had the chance to find their own.

Driven by the wish to help, by our experience, or by the need to be efficient, we offer solutions too early. The challenge is rarely a lack of competence or initiative in others.

How do we tell supporting someone's development apart from taking responsibility on their behalf?

TO BE CLEAR

What this masterclass is, and isn't.

IT'S NOT
A lesson in asking better questions.
IT'S NOT
An argument for why you should stop giving advice.
IT'S NOT

About giving up your expertise.

IT IS
Learning to use your expertise more consciously, in support of other people's autonomy and development.
WHAT WE'LL EXPLORE IN THE ROOM
01
How our automatic patterns shape other people’s autonomy and ownership.
02

What happens when our intention to help doesn’t lead to the outcome we hope for.

03
How to recognise what people need, and consciously choose between expertise, direction or space to explore.
04
What we can change in our own conversations to support development and autonomy.
Built around the Collective Shift methodology: real examples from HR, coaching and mentoring practice, plus experiential group exploration. No one-size-fits-all answers.

This is for you if...

You're a leader, first-time manager, HR professional, HRBP or in people development

You want more autonomy, initiative and ownership in your team

Problems get escalated to you, or people rely on you for validation

You give too many answers or take on others' problems

You want conversations that develop people, not just fix today

You'll leave with

Clarity
On how you intervene in professional conversations.
A different perspective
On helping, responsibility and autonomy.
A safe space
With professionals facing similar challenges.
One concrete change
To experiment with in your own practice.

Recognise yourself in at least one of these?

Why Andra created this

"Being helpful doesn't always mean being the one who provides the solution."

Over years in HR, coaching and mentoring, Andra had to challenge her own approach. She stopped holding on to a role or assuming she had the answers, and learned to notice whether people needed her HR expertise, mentoring, or simply space to think. The feedback was consistent: these conversations helped people see their situations differently.
